Work ability, work-related stress and job satisfaction among nurses in Zagreb University hospitals

Aim: To determine work ability, perception of work-related stress and job satisfaction among nurses in four Zagreb University hospitals and to compare these parameters between the two groups of nurses based on their educational level, i.e. nurses who accomplished only secondary school and those who obtained a higher degree in the school of health sciences (college). Subjects and methods: The sample comprised of 1086 nurses who anonymously and voluntarily completed the Occupational Stress Assessment Questionnaire and Work Ability Index Questionnaire. According to the factor analysis the stressors were classified into 7 groups: Work management and financial issues, Public criticism, Shift work, Professional demands, Interpersonal communication, Professional health hazards and Dissatisfaction with job. Satisfaction was analyzed in terms of job, social status, family life and free time. Stressors and satisfaction were graded by the Likert Scale from 1 to 5. The differences were analyzed by Mann Whitney U test, chi-square test and ANCOVA. P<0.05 was considered significant. Results: Nurses with higher educational degree had significantly higher mean Work Ability Index (WAI) than nurses with secondary school ( p<0.001 ; ANCOVA, age was used as a covariate). Furthermore, nurses were classified into two groups according to WAI (WAI<37 was considered poor, whereas WAI&#8805; 37 was considered satisfactory) and then each group was divided into two subgroups based on the educational level. Analysis of the group with poor WAI showed that nurses with secondary school perceive all of the 7 groups of stressors more stressful than nurses with higher educational level. The result was significant only for Shift work (p<0.001). Analysis of the group with satisfactory WAI showed the same trend ; the results were significant for Shift work (p<0.001) and Professional health hazards (p<0.001). Nurses with higher education were significantly more satisfied with their job than nurses with secondary school (p<0.001), while the satisfaction in other 3 mentioned segments didn&#8217; t significantly differ among educational groups. Conclusion: Nurses with higher education have better work ability than their colleagues with secondary school. The perception of stressful factors was more emphasized in the group with secondary school, with significant difference in Shift Work and Professional health hazards. Satisfaction with job is significantly higher among nurses with higher education.
